How Does Organizational Culture Affect Mobbing Behavior? A Study In The Aviation Sector

In today's dynamic and competitive business environment, the sustainability of organizations relies not only on financial performance but also on internal social dynamics such as organizational culture and workplace relationships. This study explores the connection between perceived organizational culture and workplace mobbing (psychological harassment) within the aviation industry—a sector known for its high safety standards, strict operational protocols, and diverse workforce. The research aims to determine the extent to which organizational culture influences the occurrence and perception of mobbing behaviors among aviation employees. A total of 437 participants from the airline, airport, ground services, aircraft maintenance, and aviation defense sectors in Turkey completed an online questionnaire. The study employed validated Turkish adaptations of the Denison Organizational Culture Scale and the Mobbing Scale developed by Davenport et al. The findings indicate that aviation employees generally perceive mobbing at a low level (mean score = 1.298) and organizational culture at a moderately positive level (mean score = 3.325). Statistical analyses, including T-tests, ANOVA, correlation, and multiple regression, reveal that perceptions of both mobbing and organizational culture vary significantly across demographic variables such as age, marital status, education level, job tenure, income, and job position. Importantly, a statistically significant inverse relationship was identified between perceived organizational culture and mobbing (β = -0.217, R² = 0.142, p < .01). These results underscore the idea that fostering a positive organizational culture can help reduce harmful behaviors like mobbing, particularly in high-stress sectors such as aviation.
